When a Hiring Process Feels Stuck

Lately, we’ve been hearing a similar comment from hiring managers in Japan:
“The candidates are strong… but we’re not moving.”

In most cases, it is not about talent shortage. It is about internal alignment.
One team we supported had interviewed several capable bilingual candidates. Everyone agreed they were good. But in separate conversations, different stakeholders were prioritising different strengths.

Language fluency meant one thing to the hiring manager and something else to regional leadership. No one had surfaced the difference clearly.
We see this often.

“We’re flexible on Japanese level.”
“Stakeholder skills are important.”

Until those points are defined properly, decisions stretch.
In Japan’s consensus-driven environment, hiring carries long-term weight. That care is healthy. But when expectations are slightly misaligned, processes lose momentum without anyone intending it.

Usually, progress returns when teams pause to clarify:
• What is truly non-negotiable?
• Where can we compromise?
• Who makes the final call?

Hiring here rewards patience. It also rewards clarity.

When momentum slows, are we really waiting on the market, or are we still aligning internally on what we actually need?
